Budget season is here.

For most carriers, the 2027 recruiting budget will start the same way: take this year’s number, add a few percent, move on.

But this year’s number was built for this year’s fleet.

If you’re adding trucks, opening a new lane, or carrying more turnover than you’d like to admit, last year’s budget isn’t a baseline. It’s a ceiling.

A better starting question: how many drivers do we actually need to seat next year, and what does it cost to find them?

Most recruiting teams clock out right around the time drivers finally park for the night.

A driver applies at 9 PM. The recruiter calls back at 10 the next morning, while the driver is on the interstate. Voicemail. The driver calls back after shutting down at 6. The office is closed.

Two days of phone tag, and somewhere in there another carrier picked up.

The fix isn’t more recruiters. It’s recruiters available when drivers are.

Pull up five driver ads from five different carriers and cover the logos.

Most of the time you can't tell them apart. Competitive pay. Great home time. Family atmosphere.

Drivers can't tell them apart either, so they compare the only thing that's different: the rate. And the carrier with the better lanes, the newer equipment, and the dispatcher who answers the phone never gets credit for any of it.

The ad isn't there to sound good. It's there to sound like you.

Every October, a lot of carriers make the same call: slow recruiting down and restart after the holidays.

It looks like discipline. But it's usually a head start handed to someone else.

Drivers don't stop evaluating carriers in Q4. They just wait to make the move. By the time the pause ends, the decision has aready been made, and it went to whoever was still in the conversation.

Q1 is hired in Q4.

Looking back on an incredible few days spent in Dallas at the PCS Summit last week.

I've been trying to put together the right words for what I saw & felt last week. SL Resources was privileged enough to host a dinner & I was on a panel as a member of the PCS Advantage Program.

Here are some of the words that come to mind:

7. Phenomenal Leadership (from PCS....not me of course)

You probably see a pattern here. We spend a lifetime in this industry and still will never meet everyone in transportation, but you meet a lot of them. Whether you ever work together is almost irrelevant. Staying in touch and having friends in this industry is so important and so rewarding.

Jason is one such friendship & we are so glad he brought me in to partner with this great organization.

Shout out to Adam for a great time getting to know each other. Engine is a great travel tool & he's an awesome dude.

Lots of cutting edge stuff we learned & great ideas were shared. Thank you so much. We had a wonderful week & we will see you next year.

Most driver recruiting still runs on batch lists... names collected, sorted, and sold days after a driver's actual moment of interest has passed. By the time outreach happens, that driver's already talked to three other carriers or stopped looking altogether.

Real-time lead generation isn't a nice-to-have in this market. It's the difference between reaching a driver while they're deciding and reaching them after they've decided without you.

Speed isn't an add-on to lead quality. It IS lead quality.
